Geothermal Executive Search

Geothermal is moving from a niche to a growth market. We recruit subsurface, drilling and power plant leaders for both conventional and next-generation projects.

Karpel Associates delivers geothermal executive search for exploration companies, power plant operators, next-generation geothermal startups, drilling contractors and investors across the US. If your team needs a leader who understands the subsurface and the power market, we find candidates who have drilled, developed and operated real geothermal assets, and we bring you only the strongest few.

A sector in transition

For most of its history, US geothermal has meant a cluster of flash and binary plants in a handful of western states, built on naturally occurring hydrothermal reservoirs. That business still matters, and operators need plant managers and reservoir engineers to keep aging fields productive.

The bigger change is the rise of next-generation approaches. Enhanced geothermal systems (EGS) and closed-loop designs aim to produce heat almost anywhere with hot rock at depth, borrowing horizontal drilling and stimulation techniques refined in the shale industry. Federal permitting changes and clean energy tax credits have drawn new investment, and corporate buyers seeking firm, around-the-clock clean power have taken notice.

That shift has created demand for leaders who did not exist in geothermal a few years ago, which is exactly why these searches require a broader net.

Companies in this market also tend to be small and fast-moving. A geothermal startup may have a strong technical founder and a few engineers, but no one who has managed a multimillion-dollar drilling budget, negotiated a utility offtake agreement or built an HSE program. The first senior hires often shape the company for years, so getting them right carries extra weight.

Geothermal roles and what they demand

Exploration and resource leadership

Chief geologists and exploration VPs decide where to drill. They need skill in geophysics, geochemistry and temperature gradient analysis, and the judgment to commit capital on incomplete data.

Drilling and well delivery

Drilling is the largest cost and the biggest risk in most geothermal projects. Directors of drilling must manage high-temperature tools, hard formations and rig contractors, often while pioneering new well designs.

Reservoir engineering

Reservoir engineers model how heat and fluids move underground and plan injection strategy to sustain output over decades. For EGS, they also manage stimulation design and induced seismicity monitoring.

Plant operations and commercial

Operations leaders run flash, binary or direct-use facilities and manage scaling, corrosion and non-condensable gas handling. Commercial leaders negotiate offtake with utilities, community choice aggregators and large tech companies.

Transferable talent from oil and gas

Oil and gas background How it translates to geothermal
Drilling engineering Well planning in hot, abrasive rock with different tooling limits
Completions and stimulation Creating permeable fracture networks for EGS
Reservoir engineering Heat extraction modeling instead of hydrocarbon recovery
Land and leasing Federal and private geothermal lease acquisition
Subsurface data science Exploration targeting and resource uncertainty analysis

We test that transfer carefully. A candidate needs to show a genuine understanding of how geothermal economics differ, especially around long asset lives and the absence of a commodity price upside.

Our approach to geothermal hiring

Stacey Karpel founded Karpel Associates and has spent 15+ years recruiting only in renewable energy. Many of our repeat clients are Haas School of Business graduates who went on to lead clean energy companies, so we understand what founders and CEOs need from an early executive hire. We search nationwide, present a curated list of three to five people, and require at least a 90% match on the skills you care about. Our executive search services cover retained, contingency, interim and board-level work.

Geothermal teams often share talent with adjacent sectors. Owners interested in firm, dispatchable renewables also look at leaders from our hydropower recruiting practice, and transmission questions bring in candidates from our utilities and grid modernization work.

Geothermal Executive Search FAQs

Where do geothermal executives usually come from?

Conventional geothermal operators provide some candidates, but the pool is small. Many of the strongest new leaders come from oil and gas, where drilling, completions and reservoir engineering skills transfer directly. We assess how well each candidate's subsurface experience fits geothermal temperatures, rock types and business models.

Do you recruit for enhanced geothermal systems (EGS) companies?

Yes. Next-generation geothermal startups need leaders who can combine horizontal drilling, hydraulic stimulation and induced seismicity management with the pace of a venture-backed company. We recruit for those teams as well as for established flash and binary plant operators.

How do you assess a geothermal drilling leader?

We look at the wells they have planned and delivered, how they controlled cost per well in hard, hot rock, their safety record and how they managed lost circulation and equipment failure. Strong candidates speak specifically about lessons learned on difficult wells.

Can you help a geothermal startup hire its first executive team?

We can. Early-stage companies often need a CEO, CTO or head of development before they have a full organization. We recruit across leadership, engineering, finance and business development, and we offer board and advisory search for founders building their governance.
